There's something buried in here: Russia isn't rotating its troops. Almost at all. Guys go to the front line, and stay there until they die, or the unit is effectively destroyed.

Indeed. Other than a few exceptional individuals, 30 days of continuous combat means that person is done for life, even if they survive. Especially fighting in a war they don’t care about in terrible conditions where the only foreseeable end is death.
